The influence of job crafting on the experienced meaningfulness work

Abstract
Recent studies show disturbing levels of mental health issues among PhD candidates. Research shows that experiencing work as meaningful can have a positive impact on the mental health of PhD candidates. However, little research is available on how to improve meaningful work for this group. Scholars suggest that employees can make changes in their job design, also known as job crafting, to experience more meaningful work. This relationship has never been studied in this context. To get a more comprehensive idea of this relationship, two common characteristics of the working environment have been added into this study as moderators. First job autonomy, referring to degree to which the job provides substantial freedom, independence, and discretion to the individual in scheduling the work and in determining the procedures to be used in carrying out the work. Second leader-member exchange (LMX), in this context LMX refers to the quality of the relationship between supervisors and PhD candidates. Job autonomy, LMX, meaningful work and job crafting were measured using an online survey among 323 PhD candidates in The Netherlands. The study found that job crafting is positively related to meaningful work. The moderating effects were tested through regression analyses, while controlling for gender, age, type of PhD, year of PhD trajectory, university, and research area. The analyses show that job autonomy and LMX do not moderate the relationship between job crafting and meaningful work. However, the results do show a positive direct relationship between the proposed moderators and meaningful work.
