Work-related Predictors of Turnover Intention within the Biotech Industry

Abstract

The importance of attracting staff and keeping them satisfied in the workplace cannot be overstated in the biotech industry, mostly due to the competition for suitably experienced researchers. That is why, based on existing research done in the field of employee retention, we have decided to particularize the topic to the biotech industry in order to gain insight into some of the factors that employees consider to be the most important in their decision to stay within a company. For the purpose of this study, we created a predictive model of employee retention in the biotech industry with pay satisfaction, organizational commitment, development opportunities, and work-time flexibility as the independent variables. We also dived into how organizational commitment can moderate the relationship between the other three predictors and intent to quit. Participants, who were represented by 88 employees working in the Biotech sector, filled in the questionnaire via an online link. Results showed that organizational commitment, organizational support for development, and work-time flexibility negatively predict turnover intent. While pay satisfaction was significantly correlated with intent to quit, it did not represent a significant predictor when all other variables were controlled for. Organizational support for development had a negative impact on turnover intent only for individuals with low organizational commitment. No other significant moderation effect was found. Results are discussed in light of the study’s limitations and directions for future research. In addition, we propose several interventions relevant to the Biotech industry that aim to improve intent to quit.
