Abstract

This research investigates what is the relationship between the satisfaction of the need for autonomy, competence, relatedness, and organizational commitment in German employees working in small and medium-sized enterprises. Based on the theories of self-determination and social exchange, positive and independent links between the three basic needs and organizational commitment were hypothesized. The needs for autonomy, relatedness, and competence were measured by the basic psychological need satisfaction at work scale and organizational commitment was assessed by the organizational commitment questionnaire. Eighty German employees working at small and medium-sized enterprises answered these scales in an online survey. Surprisingly, the results show that the satisfaction of autonomy, relatedness, and competence is significantly and negatively related to organizational commitment. This research contributes to new insights and suggestions for future research and proposes recommendations for companies on how to improve organizational commitment.
