What makes them stay? The relation between job resources and employee retention in the high-tech sector

Abstract

Retention, an organization’s ability to retain its employees, is vital for an organization’s competitive advantage and survival. It is crucial for organizations to understand what makes people stay since turnover is related to highly adverse consequences such as loss of expertise and immense hiring costs. The high-tech sector has faced increased turnover throughout the last years, however, little is known about the determinants of retention in this field. This cross-sectional survey study, therefore, investigated determinants of retention in a large sample of high-tech workers (N=540). Based on the Job Demands - Resources Model, this study examined the relationship between the job resources perceived supervisor support, perceived coworker support, perceived growth opportunities, and pay satisfaction, and two retention factors – affective commitment and turnover intention. Results of two hierarchical regression analyses controlling for age and region showed that all of the tested job resources were positively related to affective commitment and negatively related to turnover intention. Since this is one of the first studies that examined determinants of retention in the high-tech sector, the study findings might provide useful implications for human resource practices in this field.
