Abstract

This study investigated the intentions to continue working beyond retirement age among workers aged 50 or more in the Netherlands. Building on signalling theory, a theoretical model was proposed, presenting hypothetical relationships between age-inclusive human resources (HR) practices, image of age, and the outcome of bridge employment intentions. A quantitative study was then performed with a final sample of 235 respondents. The findings revealed that the image of age acts as a mediator in the relationship between age-inclusive HR practices and bridge employment intentions, however, the presence of these practices independently does not significantly predict such intentions of older workers. Therefore, this study approaches the topic of age-diversity management by recognizing perceptions of age as a crucial factor in encouraging the permanence of older workers in the labour force and promoting inclusive work environments. Additionally, the findings of this study support the idea that group-targeted HR practices can be strategically implemented by organizations to address challenges brought on by the global demographic trend of an ageing population, ultimately being received by the workers as signals of a positive image of age within the work context.
