Abstract

As the group of 50+ employees is growing, there is an increasing need to ‘manage the aging workforce’ and achieve sustainable careers so people are able to work longer and also have a valuable career for both organizations and the individual employee. This study looks at the relationship between health management programs and the indicators of sustainable careers health, happiness and productivity for older workers to provide findings into how sustainable careers for older workers are achieved. The mediating effect of positive affect was also tested as broaden-and-build theory was expected to explain the underlying mechanism in the relationship between health management programs and well-being/productivity. The study used a quantitative research method to test relationships between the different variables based on the data analysis of a sample of 235 respondents. The results showed direct effects of health management programs on the indicators, however it did not indicate a mediated effect through positive affect. This study offers managerial recommendations by showing that health promotion programs are most effective in making careers more happy and productive, while medical treatment programs are most effective in keeping older employees healthy. It also contributes by showing that positive affect contributes to a better well-being and productivity of older employees.
