dc.description.abstractDue to the increasing work pressure in nursing homes, many organizations face a staff shortage with a declining quality of care as a result. Many care organizations are implementing self-managing teams (SMTs) to improve the quality of working life and quality of care, yet showing varying results. This study focuses on how conditions for implementing SMTs influence the quality of working life and quality of care. This is done by means of a broad perspective on conditions following the 3D-model for structural development. The quality of working life was measured using the Job Demand-Control model, and quality of care was measured through conceptualization based on the socio technic. Mixed methods research was conducted. Quantitative research provided insight in whether quality of working life and quality of care changed after implementation of SMTs. Qualitative research helped seeking explanations for the quantitative findings. The findings show that the quality of working life can be improved through increasing job control and social support by means of employee autonomy and facilitation of social contact. The quality of care can be improved by employee autonomy, development and involvement, as this facilitates patient-centered care. The role of the manager is considered crucial in employee development.
