Abstract

This thesis focused on how private bankers experienced training & development practices to foster their engagement during digital transformation (DT). The goal of this thesis was to contribute to the current knowledge on the effect of HR practices on employee engagement during DT, from the employees’ perspective. This thesis used a qualitative research approach with a case study method within Bank X to observe a series of training sessions and interview eight private bankers. The findings showed that how private bankers experienced the implemented DT was determined by their level of digital capabilities and their perceptions regarding organizational support, alignment with strategy and goals, and digital tools. Positive experiences promoted their engagement, while negative experiences led to disinterest. Training & development practices could contribute to improving these experiences and increasing employee engagement, if aligned with the learning needs of private bankers. These findings showed that fostering employee engagement through training & development practices was not guaranteed, but depended on the perceived content of the training, where perceived usefulness and perceived practical application were crucial. In addition, this thesis revealed that employee engagement plays a more crucial and contingent role during DT than previously thought.
