Abstract

High turnover among Chief Digital Officers (CDOs) disrupts an organization's digital transformation efforts. This thesis investigates the reasons behind CDO departures. It employs a multi-level framework that analyzes both the characteristics of individual CDOs and the broader organizational environment. This research explores how individual characteristics like a CDO's educational background and compensation, as well as the source of hire (internal promotion vs. external recruitment), might influence their decision to stay or leave. Additionally, the research examines the role of the organizational environment, specifically focusing on the digital knowledge of the Top Management Team (TMT). By understanding these combined individual and organizational factors, the research aims to inform the development of more holistic CDO retention strategies. This could involve fostering a culture that caters to CDO needs, fosters innovation, aligns CDO goals with the overall digital strategy, and provides opportunities for professional development. Building a digitally knowledgeable leadership team can further empower CDOs, leading to a more stable digital leadership landscape, ultimately facilitating the long-term success of digital transformation initiatives.
