The effects of Leadership Styles and Cultural Dimensions on Affective Commitment of employees in teams in Hilton hotels in Belgium and The Netherlands.

Abstract
Globalization is a trend that continues to grow. This has changed the current market and has lead to a more and more multicultural and cross-cultural environment. The changing landscape could influence the perception employees have of their managers. The present study examined the influence of Transactional Leadership, Transformational Leadership, Power Distance, and Uncertainty Avoidance on Affective Commitment of employees in teams in Belgium and The Netherlands both on a multicultural and cross-cultural level. In addition, the influence of Affective Commitment on Guest Satisfaction was measured in multicultural teams and cross-culturally. A survey was distributed and 57 employees in Belgium and 56 employees in the Netherlands from the Hilton hotel chain participated in the present study. For the cross-cultural analyzes, the data of 30 employees with the Belgium nationality in Belgium and 49 employees with the Dutch n! ationalit y in The Netherlands were used. Both Transactional and Transformational Leadership had a positive influence on Affective Commitment of multicultural team members in Belgium and for employees with the Belgium nationality only Transactional Leadership positively influenced Affective Commitment. For employees of the multicultural team in The Netherlands and Dutch employees none of the leadership styles influenced affective commitment. This contradicts earlier research that suggested a positive influence of Transformational Leadership and a negative influence of Transactional Leadership on Affective Commitment. In regard to the cultural dimension Uncertainty Avoidance, only Affective Commitment of Dutch employees was positively influenced by Uncertainty Avoidance, while previous studies have argued that low Uncertainty Avoidance could result in higher Affective Commitment. Finally, results for both multicultural teams and the cross-cultural analyzes have shown a positive influe! nce of Af fective Commitment on Guest Satisfaction, which is in line with earlier findings that committed employees can make guests feel more satisfied than uncommitted employees.
