Transformational- and Inclusive Leadership and Psychological Safety: the Mediating Role of Satisfaction of the Need for Relatedness and Moderating Role of Job Insecurity

Abstract

Using a sample of 140 participants, this study investigated whether satisfaction of relatedness needs mediates the relation between transformational- and inclusive leadership and psychological safety. In addition, the moderating role of job insecurity on the relation between transformational- and inclusive leadership was investigated. Using surveys, follower perceptions of transformational- and inclusive leadership, job insecurity, satisfaction of relatedness needs and psychological safety were measured. A multiple regression analysis was executed confirming a partially mediating role of satisfaction of relatedness needs in the relation between inclusive leadership and psychological safety, but not for the relation between transformational leadership and psychological safety. Unexpectedly, job insecurity was found to strengthen the relation between inclusive leadership and psychological safety. This finding indicates that inclusive leadership behaviors are more effective in fostering psychological safety when job insecurity is higher. This effect was not found for transformational leadership. This study demonstrates distinct working mechanisms by which specific leadership behaviors contribute to a psychologically safe environment and different context factors influencing this relation. Implications for research and practice of these findings are discussed.
