Abstract

Generally, it is believed that effective job crafting has beneficial outcomes for individuals and their organizations. However, research points out that, controversially, engaging in job crafting can have negative consequences and outcomes, making it ineffective. Despite this, previous research has almost exclusively focused on the effective side of job crafting. Moreover, previous research lacks the examination of the conditions concerned with job crafting behaviors. Especially within the healthcare sector, this will contribute to developing an understanding of the concept of job crafting, which is needed to provide a good work environment for healthcare professionals, to maintain their well-being. Therefore, this qualitative study provides insights into the conditions under which 12 Dutch nurses perceive their job crafting behaviors as effective versus ineffective. The results indicate three categories of conditions, being (1) organizational conditions, in the form of job demands and resources, (2) individual conditions, concerned with an individual’s personality, both applicable at the front of or during the job crafting behavior, and (3) the positive and/or negative outcomes, applicable after the job crafting behavior. The main managerial implication derived from this is for managers to foster an open, supportive organizational climate in which there is attention to their employees’ needs.
