Abstract
This master thesis explores the way gender, diversity, and inclusion (GDI) are defined and practiced in ZOA, an international non-governmental organisation with operations in humanitarian and development settings. While GDI increasingly holds sway in global development discourse, there are questions around how these values are being interpreted in various cultures – and if they are truly grounded in organisational practice or still drawn from external paradigms.
Using ZOA as a case, this study investigates the alignment between the organisation's global strategic vision on GDI and staff's knowledge, attitudes and practices (KAP). The study utilises a mixed-methods study that includes key informant interviews, a global staff survey, and document analysis. Theoretical perspectives used in the study include localisation theory, organisational culture theory, practice theory, and the KAP model to investigate how global strategies are translated into local realities.
