dc.description.abstract | This study investigates the relationship between leader-member exchange (LMX) quality and firm performance in the hospitality industry. This study supplements LMX theory by considering the consequences of LMX quality on firm-level outcomes from the employee perspective. It also extends LMX theory in relation to communication by using narrative sensemaking. Semi-structured narrative interviews were conducted with twelve respondents working within one firm. The data was analysed by means of a thematic narrative analysis. The narrative analysis revealed an effect of LMX quality on operational performance outcomes from the employee perspective. A LMX relationship of high quality has a positive influence on employee satisfaction, employee commitment, employee turnover and innovation. A weaker effect was found between LMX quality and organisational performance outcomes, due to unforeseen factors such as the COVID pandemic and the economy. The findings suggest that companies in the hospitality industry should be aware of the effect of mutual trust and low LMX differentiation within a team on firm performance. An important limitation of this study is that the generalisability of the results is limited because the relationship between LMX and firm performance was studied through a single case study. Subsequent research could verify whether the findings are generalisable to the entire hospitality industry. | |
