Abstract
This research paper investigates the relationship between skill-enhancing, motivation-enhancing, and opportunity-enhancing high-performance work systems (HPWS), job satisfaction, and emotional exhaustion. The study was conducted in a single German company, with 82 participants completing the questionnaires. Regression analysis demonstrated that collectively, skill-, motivation-, and opportunity-enhancing HPWS significantly predicted job satisfaction but not emotional exhaustion. Specifically, opportunity-enhancing HPWS were related to increased job satisfaction. These findings align with the Job Demands-Resources (JD-R) model, suggesting that job resources like control and autonomy promote positive employee outcomes. The results emphasize the importance of providing employees with control, growth opportunities, and a positive work environment through opportunity-enhancing HPWS to enhance job satisfaction. By doing so, organizations can promote employee satisfaction, well-being, and productivity, ultimately leading to a competitive advantage in today's dynamic business landscape.
